This study examines the relationship between intellectual capital components and sustainable competitive advantage in Indonesian technology companies, employing a multi-level analysis framework that considers both individual and organizational factors. Drawing from knowledge-based view and resource-based theory, this research investigates how human capital, structural capital, and relational capital contribute to competitive advantage sustainability. Using a mixed-method approach, the study surveyed 280 employees across 35 technology companies and conducted 28 in-depth interviews with executives and knowledge workers. Hierarchical linear modeling (HLM) was employed to account for nested data structure and multi-level relationships. The findings reveal that intellectual capital components have differential effects on competitive advantage at individual and organizational levels. Human capital shows the strongest direct effect on competitive advantage (γ=0.524, p<0.001), while structural capital demonstrates significant moderating effects (γ=0.312, p<0.01). Relational capital exhibits cross-level interaction effects, with individual-level relational capital being more effective in organizations with strong structural capital (γ=0.186, p<0.05). The study also identifies knowledge management practices, organizational learning culture, and innovation climate as critical mediating mechanisms. Practical implications suggest that technology companies should adopt integrated intellectual capital management strategies that simultaneously develop human capabilities, organizational structures, and stakeholder relationships. The findings contribute to intellectual capital theory by providing empirical evidence for multi-level interactions and offering actionable insights for competitive advantage sustainability in knowledge-intensive industries.
